Starting a Raiding Guild questions

Okay so here's the deal. After 4 years of playing ali, i decided that female belf pallys are whats hawt and ive rerolled! ( mostly due to needing to raid late night and couldn't for the life of me find a guild on a pvp server that fit my schedule) That said, on my new server there are toooons of people that play late night/raid/pug/are up and awake so im in a good situation. I've started a small guild with good friends/solid players and were all approaching 80 fast (im 77 as of now) I would really like to grow this into a solid 25 man guild because there are zero guilds on this server for that yet many many people are up late and playing.

I'm basicly just looking for any advice you can offer on how to get a good guild up and running with basic polices, loot systems, how the hell to run a guild bank ( I have nooo idea what to even do with this thing) and how to set up leadership.

Ive got about 4 solid officers that i trust completely and are good players and about 6 others that are coming up but mediocre at best. Tho, i believe we can shape them into great players with a little bit of direction. I'd really like to stay away from trade channel spamming and just would like some tips on how to get people to come join us as were still building. I figure we will clear out naxx with about 3 pugs a couple times and start to make a name for ourselves with content clear. ( myself and all my officers have been through all the content already via ali toons so im pretty confident we can blow through this quickly)

So after a long post of background and kinda vague questions my two main concerns are

1. Loot system. Ive decided a straight roll for 10 mans is okay with the occasional intervention for tanks/healers. For 25's im completely lost. Ive been thinking about this for weeks now and just want a fair system that is easy to manage and wont promote dkp hording/ biased loot council/ all the other crap that goes with looting. I really want everyone to enjoy the guild and get gear at the same time, not be sucking up in hopes that the loot gods might grace them with a master loot Smile

2. Building to 25's. Im pretty confident that with my small team i have now we will be able to fill in the 2-3 holes for 10mans quickly. I am really worried about moving up to 25's tho. What do you do in that time that you have 19 people that are solid raiders in the guild with not enough for 2 10's and not enough for a 25? would you guys recommend pugging some xtras and try to pick them up when they're good or just rotate people around and hope they dont get pissed waiting?

Anyways Thank you guys for your responses in advance. I rarely post but i have read this site daily for over a year and it has enabled me to not only tank when people said lawl a pally tank, and now move up to a spot where i feel i can lead a guild and raids successfully!

Well, the key is to find good people first. If you're not having fun raiding with them, skill will not outdo arrogance.

Once you find good people, you find good people that either KNOW, or want to LEARN. yes, you can make good raiders from people that don't know if they are willing to accept change, and adapt to what works.

After that, the key is going to be management of said people. Loot distribution is always a thorn in a lot of guilds sides.

Make sure you use something that is unbiased on a personal level, thats why a majority of guilds use DKP. You cannot blame a person because DKP points were not accumulated. If you raid, you get points, its up to YOU to decide to what degree you want to excel and earn.

To do 25 man content consistently, you're going to need 40-50 players, if not more. 25 will NOT do get ya there on a week by week basis, RL happens and things change.

A solid 40-50 man roster will have 5-6 tanks, 10-15 healers and the rest DPS. That leaves you 20-30 slots for various DPS classes. Some fights will favor melee, others will favor ranged, etc etc.

2-3 of each healing spec is helpful, priest, druid, paladin, shaman, that will give you two things. 1 guy will not be overgearing himself, outgear the rest of your raid and move on. He will have to dedicate some level of time in order to gear alongside the rest of the raid. (that applies to all players).

Having someone that is casual and not interested in raiding full time, but has a ton of lvl 80 alts relatively well geared, is a surprsingly good thing to have in your guild. Yes, I say that because bar none, the night you want to do something and you have no backup on, that guy can fill many roles. You let him get loot on the DKP that his main character has, so if he wants to spend it on his alt, he can choose to, but you'll deduct it from his main character. It sounds bias in a sense at first. But if you think about it, his flexibility allowed him to raid, so he'll earn, what otherwise he might not have earned otherwise. So its a give and take relationship for both people, but he'll still get DKP on his main, even though he wasn't filling that role that night.

The list of things you can do goes on and on and on. Avoid drama, if other guilds wanna dick wag, ignore them as much as you can. I've seen, and been a member of one too many back and forth dick measuring contests. It gets annoying after awhile and it really doesn't solve anything, or help anyone. Its just all the kids in the sandbox together and someone dug up the cat turd and wants to throw it around.

All in all, stay positive, stay focused and be open to suggestions. Quality raiders are MADE, not born. Don't be afraid to take a chance on a player nobody else would because they don't have a 5 year history of raiding in this game, the learning curve is lessened, and good quality people will be the core of your guild, long after the loot whores disappear and all the arrogant assholes are silenced.

1st thing is to check Majiben's links.

My 0.02$ here would be:

1. First thing is to determine what you want from your system - if you want to avoid dkp hoaring, there are ways to counter it, if you want to promote veterans, there are ways to achieve that, if you want to gear up tanks and healers 1st - there's way for everything. Just set some goals you want system to work for, and then start looking for solutions. Not every guild will work with EPGP, most guilds wont survive rolling (tho some do), and loot council is tricky. But most fun part is that in fact you can customise your system to fit your needs.
2. Answer to that question is - Two 10man groups for this period between 10 and 25...
Another thing is that even for people who are not top geared and from top guilds, naxxramas is available from 20 people. My guild aint any halo, we have more flaws than Retri paladins just after TBC launch, but we can easily raid the place when we are 20+.

1, We've been using epgp for 25mans for a while now and its working great. 10% Gp for offspec, no bonus's for parking farming and all that crap to keep it simple. It pretty much runs itself.

2. recruitment is allways a tricky one. My guilds fairly established now so we tend to get the applys coming in. Back in early TBC when we just started out we used to pug heroics - 4 Guilds and 1 of whatever class you decide you want to recruit, it might take a few runs to find someone decent but it worked pretty good for us.

Shallow posing works pretty good too i'd have thought, but might get you the wrong kind of people. Do some achievements and get a protodrake to pose with, sit in dalaran with your zomg mount and zomg epixxxxxxxxxx and wait for profit.

Guild banks I'm not too involved in other than tidying it sometimes. We have tab1 as open access with a withdraw limit, people dump their excess mats / foods in there for others to use, the rest is officers only. When our ML is feeling keen he sends all the greens from naxx to be de'd so we keep a good supply of enchanting mats in the bank - we can provide most enchants for raiding gear these days. Selling unwanted BoE epix can keep your coffers full aswell Smile

thank you guys so much for your quick replys. im sure ill be posting here soon with more questions. but this advice should give us a solid starting point for a healthy guild.
